PENGARUH KESEJAHTERAAN PSIKOLOGIS, KECERDASAN EMOSIONAL DAN KEPRIBADIAN TERHADAP OCB MELALUI STRES KERJA PADA KARYAWAN PT

This study aims to analyze the influence of psychological well-being, emotional intelligence, and personality on Organizational Citizenship Behavior (OCB), with job stress as an intervening variable. A quantitative approach was used with a survey of 78 employees from PT. X, selected through purposive sampling. Data were collected using an online questionnaire and analyzed with Partial Least Squares–Structural Equation Modeling (PLS-SEM) using SmartPLS 4. The results show that psychological well-being (p = 0.006) and emotional intelligence (p = 0.048) have a significant positive effect on OCB. In contrast, personality (p = 0.494) and job stress (p = 0.633) do not significantly affect OCB. Psychological well-being also has a significant negative effect on job stress (p = 0.005), while emotional intelligence (p = 0.931) and personality (p = 0.734) do not significantly affect job stress. Job stress was not confirmed as a mediating variable in the relationship between psychological factors and OCB. These findings emphasize that psychological well-being and emotional intelligence are key factors in shaping OCB, surpassing the influence of job stress.
ABSTRAK
Penelitian ini bertujuan untuk menganalisis pengaruh kesejahteraan psikologis, kecerdasan emosional, dan kepribadian terhadap Organizational Citizenship Behavior (OCB), dengan stres kerja sebagai variabel intervening. Pendekatan kuantitatif digunakan dengan survei terhadap 78 karyawan PT. X yang dipilih melalui purposive sampling. Data dikumpulkan menggunakan kuesioner daring dan dianalisis dengan Partial Least Squares–Structural Equation Modeling (PLS-SEM) menggunakan SmartPLS 4. Hasil penelitian menunjukkan bahwa kesejahteraan psikologis (p = 0,006) dan kecerdasan emosional (p = 0,048) berpengaruh positif signifikan terhadap OCB. Sebaliknya, kepribadian (p = 0,494) dan stres kerja (p = 0,633) tidak menunjukkan pengaruh signifikan terhadap OCB. Kesejahteraan psikologis juga berpengaruh negatif signifikan terhadap stres kerja (p = 0,005), sementara kecerdasan emosional (p = 0,931) dan kepribadian (p = 0,734) tidak berpengaruh signifikan. Stres kerja tidak terbukti menjadi variabel mediasi dalam hubungan antara faktor psikologis dan OCB. Temuan ini menegaskan bahwa kesejahteraan psikologis dan kecerdasan emosional adalah faktor utama dalam pembentukan OCB, melebihi pengaruh stres kerja.
