ABSTRACT
Teacher performance is an important element in improving education quality, yet research on factors shaping teacher performance remains limited in simultaneously examining instructional, personal, and organizational factors. Studies specifically identifying the relative contributions of academic supervision, work motivation, and work environment among teachers in private Madrasah Aliyah, particularly in East Lombok Regency, are still limited. This issue is important because the institutional characteristics and resource conditions of private madrasahs may shape teachers’ work experiences differently from those in conventional school settings. This study aimed to analyze the contributions of academic supervision, work motivation, and work environment to teacher performance and identify the predictor with the strongest relative contribution. A quantitative approach with a cross-sectional correlational survey design was employed. The population consisted of 206 teachers, with 68 teachers selected through proportional random sampling. Data were collected using questionnaires and analyzed through multiple linear regression after the required assumptions were satisfied. The results showed that academic supervision and work motivation did not make statistically significant partial contributions, whereas work environment made a statistically significant contribution and was the strongest relative predictor. Simultaneously, the model explained 61.4% of the variance in teacher performance. The study concludes that strengthening the work environment is a strategic priority for supporting improved teacher performance in private Madrasah Aliyah.
ABSTRAK
Kinerja guru merupakan salah satu unsur penting dalam peningkatan kualitas pendidikan, tetapi penelitian mengenai faktor yang membentuk kinerja guru masih menunjukkan keterbatasan dalam menguji faktor instruksional, personal, dan organisasional secara simultan. Kajian yang secara khusus mengidentifikasi kekuatan relatif supervisi akademik, motivasi kerja, dan lingkungan kerja pada guru Madrasah Aliyah Swasta, khususnya di Kabupaten Lombok Timur, masih terbatas. Kondisi tersebut penting dikaji karena karakteristik kelembagaan dan sumber daya madrasah swasta dapat membentuk pengalaman kerja guru yang berbeda dari konteks sekolah pada umumnya. Penelitian ini bertujuan menganalisis kontribusi supervisi akademik, motivasi kerja, dan lingkungan kerja terhadap kinerja guru serta mengidentifikasi prediktor yang memiliki kontribusi relatif paling besar. Penelitian menggunakan pendekatan kuantitatif dengan desain survei korelasional potong lintang. Populasi penelitian berjumlah 206 guru, dengan sampel 68 guru yang dipilih menggunakan proportional random sampling. Data dikumpulkan melalui kuesioner dan dianalisis menggunakan regresi linear berganda setelah memenuhi uji asumsi. Hasil penelitian menunjukkan bahwa supervisi akademik dan motivasi kerja tidak memberikan kontribusi statistik yang signifikan secara parsial, sedangkan lingkungan kerja memberikan kontribusi statistik yang signifikan dan menjadi prediktor relatif terbesar. Secara simultan, model menjelaskan 61,4% variasi kinerja guru. Kesimpulannya, penguatan lingkungan kerja merupakan prioritas strategis dalam mendukung peningkatan kinerja guru Madrasah Aliyah Swasta.
